Hello, and welcome to the Training and Assessment Professional Development Podcast. I'm Donna Moulds, and today, we’re exploring an essential framework for trainers and assessors—the Conscious Competence Ladder. Understanding this model can help us guide our learners more effectively and enhance our training methodologies.
The Conscious Competence Ladder, also known as the Four Stages of Learning, was introduced by Noel Burch in the 1970s. It’s a powerful tool for understanding how individuals progress from ignorance to mastery in any skill. As trainers and assessors, it’s crucial for us to recognise and support our learners through each of these stages. Let's delve into each stage and discuss how we can tailor our training and assessment approaches accordingly.
Stage 1: Unconscious Incompetence
The first stage is Unconscious Incompetence. At this point, learners don’t know what they don’t know. They are unaware of their lack of skill or knowledge in a particular area. For example, a new employee might not realize the complexity of the software they need to learn. As trainers, our role here is to create awareness. We can use introductory sessions, demonstrations, or assessments to highlight the knowledge and skills gaps. It's about gently bringing them to the realization that there’s much to learn.
Stage 2: Conscious Incompetence
Next is Conscious Incompetence. Here, learners become aware of their gaps in knowledge. This stage can be challenging because they realize how much they need to learn. It can lead to frustration and discouragement. Our job as trainers is to provide support and encouragement. Break down the learning process into manageable steps, offer plenty of practice opportunities, and give constructive feedback. For instance, during a software training session, guide them through basic tasks first and gradually introduce more complex functions.
Stage 3: Conscious Competence
As learners practice and gain experience, they move into the Conscious Competence stage. They can perform the skill, but it requires significant focus and effort. This is where structured practice and repetition are crucial. Provide scenarios, simulations, and hands-on activities that mimic real-world tasks. Encourage learners to reflect on their performance and identify areas for improvement. For example, in a safety training program, allow them to practice emergency procedures repeatedly until they can perform them confidently.
Stage 4: Unconscious Competence
With continued practice, learners reach Unconscious Competence. At this stage, the skill becomes second nature. They can perform it effortlessly and without much conscious thought. Our role here shifts to reinforcement and refinement. Provide opportunities for learners to apply their skills in different contexts to ensure versatility. For instance, if they’ve mastered c

It's that time of year, you know, that time where if you were fortunate to have a break then you at some point will be returning to work, your job, your business your passion hopefully.
So how can you return to work without feeling that holiday hangover?
If you are already back at work and hating it, this message is for you.
There are some really simple strategies to help you get ready to return to work or your business without feeling dread.
One of the ways is to be sure you have enough rest, and you can feel like you have recharged. I don’t know about you but I reached the end of the year exhausted, fatigued from stress and really need a break, in fact day one of my 2-week break, I got sick, so sick that I couldn’t do anything, this wasn’t a coincidence I can assure you, I probably knew unconsciously that I was going to crash and burn and if I didn’t I would have kept pushing through.
2023 was full of amazing opportunities, and great achievements for all and it was also one of the hardest years of my career that I had experienced in some time. You see I had a plan, it was a great plan that would change lives, not only my team's but our client's lives and ensure they can build a better future.
By December I knew I needed a break so I could come back to work fresh and achieve all the plans we have made back in 2023 for 2024/2025.
Those of you that have a job and spend every day at work hating it, get a grip, or should I say a new job, you aren’t stuck so stop spending 40 hours a week doing something you hate. If that’s where you are going to stay, then start getting grateful for what you have and so on a daily basis.

Adult Learners and Principles that are the key to learning.
Learning Face to Face will always be a desire of many adult learners.
As educators we want our student to get the most from the our sessions and when we understand the Adult Learning Principles we can be more conscious about planning our session to include this and encourage others to share. It doesn't matter whether you are delivering face to face or via ZOOM you can ensure their is a high level of interaction and story telling into your session.
In this Podcast I give some personal examples and how this has been beneficial and also explain Malcolm Knowles theory on the 6 Principles. See below for his example from the internet.
Malcolm Knowles defined the term andragogy in the 1970s as ‘the art and science of helping adults learn.’
Knowles identified the six principles of adult learning:
Adult learners make choices relevant to their learning objectives. They also direct their learning goals with the guidance of their mentors. Students need to be given the freedom to assume responsibility for their own choices.
Educators encourage learners to connect past experiences with current knowledge and activities. Educators must know how to relate the sum of the learner’s experience to the current learning experiences.
Adult learners aim to acquire relevant and adequate knowledge and for this reason intended learning outcomes should be clearly identified. Once the learning goals have been identified, educators must align the learning activities such that these objectives are fulfilled within a certain period of time.
Adult learners benefit by relating the assigned tasks to their own learning goals. If it is clear that the activities they are engaged into, directly contribute to achieving their personal learning objectives, then they will be inspired and motivated to engage in projects and successfully complete them.
It is very important for educators to identify appropriate ways and convert theoretical learning to practical activities. Work placement is a way for students to apply the theoretical concepts learned inside the classroom into real-life situations. Learning is assisted when appropriate ways of implementing theoretical knowledge in real life situations is made clear.
Adult learners thrive in collaborative relationships with their educators. Learners become more productive when they’re considered by their instructors as colleagues. When their contributions are acknowledged, then they are willing to put out their best work.

Are you a crappy trainer
I recently spoke to a friend about her experience in her recent Training & Assessment course, it made me furious and prompted some questions to you, my listeners.
Never forget this is your clients learning journey not yours!
What is your delivery like?
Do you know why your learners are there, take the time to get to know their motivation and remember you are there to teach skills and knowledge not talk at people.
Becoming complacent with our delivery as we know the content so well that we forget that the student doesn’t know what they don’t know, and we can rush over content. Having someone sit in on a session with their student hat on so we can receive constructive feedback about our delivery, content, timing and if we are hitting the mark. The feedback loop is always beneficial.

Traps Trainers Fall Into
As trainers we can fall into several traps, have you?
Trap #1
Wanting to deliver a program and spending weeks developing without going to the market and seeing the need. We can have many great programs that clients don’t want to buy, or students don’t want to attend. Knowing your target audience makes it easy to go to market and get some feedback on the need so you can develop what is needed and contextualise for greater impact.

This is our last Podcast for 2020 and I am so grateful as we just hit 1500 downloads whoo!!
Take time to reflect on this past year, its easy to get caught up in the madness that has happened but remember not to get caught up in stuff you have no influence over.
Plan to have a brilliant life and I want to challenge you for the next 7 days with these 5 things.
Do a random act of kindness every day for the next 7 days
Write down something you want for 2021, be super clear about it and then take action every day to make it happen
Do something you have never done before, eat something you have never eaten
Read a book you started and have not finished hard copy or audio book.
Reach out to someone different for the next 7 days and remind them how great they are or simply tell them you were thinking of them or appreciate them
Don’t fall into the crazy New Years Resolution they set you up for failure, set some good realistic goals and action them success leaves clues so do what you know works or ask someone how do they achieve things. Then do that!

FEAR is an acronym for False Evidence Appearing Real and its one you should always remember because it forms a story in our head and holds us back from great stuff, opportunities, and life in general.

Accountability Works Both Ways
As a trainer and/or a manager you play a massive role in how students experience learning especially when they have previously had bad experiences in their childhood at school and in their career.
Accountability is a way of keeping you on track, setting yourself up for success and delivering on what is promised in the form of quality and service. Dealing with Difficult Students
After 17 years in the industry I know that at some point going to have to deal with difficult students. Its just part of the journey and this helps you grow and develop your skills.
What is a difficult student?
Why are they difficult? Be curious when someone is displaying behaviors not conducive to the classroom or online training you are delivering.
How do you manage them?
What strategies can you use?
Why is it important to have boundaries?
What can you do to manage and so much more is discussed in this episode along with some examples of how to manage and what FEAR does to a student and how you can help them overcome the fear and be more open to the learning.
As a trainer you play a massive role in how students experience learning especially when they have previously had bad experiences in their childhood at school and in their career.

Workshop Activities and Icebreakers - The benefits are HUGE, let me reiterate the benefits are really huge for the people attending your workshops and also for you as the trainer.
Lets start with benefits of an ICE Breaker at the start of your training session / Workshop
As people come into the training room they can be in a frame of mind that they are here to learn and have an open mind, or they are forced to be here and therefore they are resistant to not only participating they are what we call a hostage, they were told they must be there and they don't want to have any part of it.
An ice breaker can help build rapport and break down barriers especially if they are fun and involved. Ensure your ice breaker is meaningful and generates either action or communication.
The benefits of activities are they keep people engaged, moving in motion and when activities get people thinking especially when their may be a little bit of competitiveness between the groups this can lead to a significantly higher level of learning and engagement.
Workshop activities need to be aligned to the training and build on each stage of the session, allowing people to see the connection and want to contribute, use resources and tools that generate this, large sticky notes, white boards, other tangible items.
When the activities engage people are more open to the learning and also listening to what others have to say.

As a trainer we know how important feedback is even if it makes us feel a little uncomfortable at times. As we head toward the end of the year we know that training slows down if you are in VET and even if you do non accredited training for Government Departments this also slows down.
Take the time to evaluate the feedback you have received over the past 12 months and make a plan for skills development or material development, walk into 2021 ready and in a more prepared place than you have ever been.

As a Trainer you want to make sure that you engage your learners and learning new concepts is achieved. Group activities can at times go horribly wrong if you are not organised and don't know what the main objective is.

As educators we want our student to get the most from the our sessions and when we understand the Adult Learning Principles we can be more conscious about planning our session to include this and encourage others to share. It doesn't matter whether you are delivering face to face or via ZOOM you can ensure their is a high level of interaction and story telling into your session.
In this Podcast I give some personal examples and how this has been beneficial and also explain Malcolm Knowles theory on the 6 Principles. See below for his example from the internet.
Malcolm Knowles defined the term andragogy in the 1970s as ‘the art and science of helping adults learn.’
Knowles identified the six principles of adult learning:
Adult learners make choices relevant to their learning objectives. They also direct their learning goals with the guidance of their mentors. Students need to be given the freedom to assume responsibility for their own choices.
Educators encourage learners to connect past experiences with current knowledge and activities. Educators must know how to relate the sum of the learners experience to the current learning experiences.
Adult learners aim to acquire relevant and adequate knowledge and for this reason intended learning outcomes should be clearly identified. Once the learning goals have been identified, educators must align the learning activities such that these objectives are fulfilled within a certain period of time.
Adult learners benefit by relating the assigned tasks to their own learning goals. If it is clear that the activities they are engaged into, directly contribute to achieving their personal learning objectives, then they will be inspired and motivated to engage in projects and successfully complete them.
It is very important for educators to identify appropriate ways and convert theoretical learning to practical activities. Work placement is a way for students to apply the theoretical concepts learned inside the classroom into real-life situations. Learning is assisted when appropriate ways of implementing theoretical knowledge in real life situations is made clear.
Adult learners thrive in collaborative relationships with their educators. Learners become more productive when they’re considered by their instructors as colleagues. When their contributions are acknowledged, then they are willing to put out their best work.

Multi-tasking - I used to be so proud to say I am an excellent multi-tasker but the truth is that's not really an achievement. I would pride myself on being able to do multiple things and i would constantly allow myself to be interrupted thinking I can just go back to what I was doing after I help this person and that person.
Its actually a problem I needed to overcome to be able to be more productive and do things better. I found that I worked at such a high capacity really not getting where I needed to go and pay attention to what was The One Thing that was most important.
As a recovering multi-tasker I am now having to consciously think about what I am doing and remove distractions so i can get whats important completed and let go. I have always been under the impression that it takes 21 days to create a new habit but guess what in the book The One Thing they actually have scientific evidence that is takes 66 days.

Change is inevitable in every organisation and with the current climate we are transitioning through change and moving back to the workplace, working from home and we have to do day to day life differently.
Not every one copes with change the same and as leaders we can help our team cope with change better if we understand how they feel about change. Looking at peoples values and how comfortable with change we can start to ask really key questions to see how people feel about change, understand what the change is and how the change will occur.
Looking at the 6 human needs concept from Anthony Robbins we can identify what out team needs in respect to this information about the change. Certainty, Uncertainty Variety, Significance, Love/Connection, Growth & Contribution. When we understand that someone who values certainty needs to know the what, how, & when for example before they can get on board with the change.

"We were born to be real not perfect"
A life without authentic conversations is like a life without bearing your soul.
As an educator I am always thinking about language and how we can lift people with our language, or how we can contribute to other peoples lives in a genuine way. One of the ways in which we can do this is through authentic conversations. An authentic conversation is one that comes from the heart and not so much the head. These conversations have a place in all realms of our life, business, personal, networking, even with a stranger. Authentic conversations are easy to have we just need to allow ourselves to not think from a fear based perspective (what will they think? how will they react).
What is an authentic conversation?
An authentic conversation is never a negative conversation it is a true conversation even with a tough subject. If you have to provide feedback to a staff member, if you have to tell a loved one you are feeling hurt, or even when you have to say no to someone. I personally have a life where I say what I need to say for the greater good. I tell my partner i’m disappointed that he didn’t talk to me about something that we should be talking about in our relationship. More importantly when you have an authentic conversation and say what you really need to say then you can let it go, you don’t need to hold onto negativity or allow thoughts to distract you from enjoying life.
Authentic conversations in the workplace.
This can be more challenging because you have so many personalities to negotiate with. However an authentic conversation is using your personal power even when the team dynamics are challenging.
Authentic conversations need to be developed in a team where people do not need to feel threatened because they are being truthful (I don’t think this is a good idea because…….., can we look at this idea and see if it has any possibilities?)
How to have an authentic conversation.
Authentic conversations are easier to have than you may think. Its about knowing what you want to say without ego or anger. Its about knowing how you feel about the situation or the emotion you may be experiencing. Its not about being right and its not about making someone else feel bad.
It is about being real and discussing things that need to be discussed. Communication is one of the most powerful and useful tools we have. We also have the choice to communicate even if people don’t want to listen we have the freedom to speak (we are not always heard).
*Scenario:
Bill I really need to talk to you about something, is now a good time? Today when you raised your voice at Mary I felt it was inappropriate and I would like to know if you think their is a better way to approach a situation like this in the future. Can you tell me what was going on for you? How do you think Mary may have felt?*
When you are having an authentic conversation with someone it is important to take the time to ask good questions but also wait for the person to think about what you have asked. An authentic conversation is generated by speaking the truth, asking good questions and really listening.
Take a few minutes and ask yourself, when was the last time I had an authentic conversation?
Authentic conversations start with yourself, being real with your internal dialog and then having genuine conversations with others. Asking questions of yourself. Could I have responded better, did i tell the truth in that situation or was I avoiding a reaction?

I have had many discussions over the years where people ask me how did I know what my purpose was, where did this come from, and how will I know what mine is?
Its actually difficult to explain as I am not sure how it occurred, I just knew what I was supposed to do and this has continued at different stages of my life. Maybe I am just lucky, or maybe I listed to what my internal direction is telling me, I have a strong intuition and i love to go after things that light me up.
One thing I do know is your purpose changes at time your life takes on a new direction. We go through many stages in life and depending on what that is for you at the time your purpose many change.

Understanding the key aspects of the Dimensions of Competence can greatly enhance your ability to get to the assessment stage more confidently and have a greater understanding of the skills gaps that your participants have at the current stage they are at.
Dimensions of Competence include:
~ Task Skills
Thinking about how the candidate must perform the individual skills that are required to complete the work activities to the required standards which includes the workplace/industry and unit of competency.
~Task management skills
The candidates ability to manage a number of tasks to complete a whole work activity, for example being able to meet deadlines and to the required standard.
~Contingency management skills
The candidates ability to develop and use problem solving skills when general or more complex problems arise in the workplace
~Job/role and environment skills
The candidates ability to perform effectively when undertaking tasks and dealing with various stakeholders whilst understanding and following workplace policies and procedures
~Transfer of Skills
demonstrating the candidates ability to transfer skills and knowledge learned into different contexts.The importance of the transfer of skills is vital to the development of your candidate to obtain ultimate competence.

How you support your students online is vital to their progress and ultimately their success. In this podcast I talk about One on One support and group support, the overall benefits and how this can provide your students with the connection they need especially when they are isolated and need to bounce ideas, ask questions and have their thoughts validated.
The importance of identifying your ethical boundaries and know what support services are available that your students may need to reach out to. Centrelink for financial Support, Counseling service for emotional support and other support services that may be needed in these times.
