Every year I watch capable founders write the same goals down and miss them again, not because they lacked drive, but because nobody ever showed them how to operationalize a goal instead of just setting one. In this episode, I'm walking through what actually separates a goal you hope happens from a goal you build toward, and why that gap is where most people's plans quietly die.

This episode touches on solopreneur to CEO thinking, delegating as a business owner, and building business operations that can actually support the goals you're setting, whether you're managing a small team already or preparing for hiring your first employee. If you're serious about avoiding burnout as a leader while still moving your business forward, this is the operational mindset shift that makes it possible.

If this one hit home, hit subscribe so you're here for the next episode, and share it with a founder who needs to hear it.

I used to think documenting my client experience journey could wait. It could not, and I want to save you the time I lost.

In this episode, I share the moment that woke me up, catching an inconsistency between two clients that had nothing to do with intention and everything to do with the fact that the small details only lived in my head.

I walk through why knowing your process at a high level is not the same as knowing it, and the three questions I now use to document a comprehensive client experience journey for my clients and me.

Most business owners have a plan. What they do not have is a plan they can actually execute.

In this episode, I break down exactly what makes a 90-day operations plan different from the annual goal-setting most business owners do and abandon by February. I walk you through the 7 elements every strong operations plan needs and take you inside one of the six modules of The Leadership Shift so you can see what a focused 90-day plan actually looks like in practice.

This is not a motivation episode. It is a build session. By the end, you will know exactly where to start.

Most small business owners ask one question before investing in their business: Can I afford this? But that is the wrong starting point. Not investing has a cost too, and most founders never stop to calculate it.

In this episode, I walk you through the one question to answer before any investment decision and the four signs your business is already telling you it is ready for the next level.

You will learn:

  • Why vision clarity has to come before any investment decision
  • The 4 signs it is time to stop waiting and invest: staying competitive in your industry, underdeveloped critical functions, resources you have already identified, and operating beyond sustainable capacity
  • What it is actually costing you to keep waiting

Moving like a leader starts now, not when you hire.

Too many solopreneurs are waiting for a team before they start showing up like a leader. In this episode, I share why that wait is costing you and why the foundation you build right now is what makes your first hire actually work.

I came from corporate, where I led multiple teams. When I started my business solo, I quickly realized that the structure I had always relied on didn't exist anymore. I had to rebuild it for myself. I also learned from walking into teams that had no structure in place what it costs to build it while the team is already moving. There is a real advantage to building it first.

If your first hire didn't work out the way you hoped, you've probably told yourself it was the wrong person, the wrong timing, or the wrong role. In most cases, it wasn't any of those things. It was the foundation that the hire was set on top of.

In this episode, I'm breaking down five reasons first hires fall apart, not so you can feel bad about it, but so you can see exactly where the gap was. From hiring out of exhaustion instead of readiness, to roles that were never clearly defined, to processes that only ever lived in your head, these are the patterns I see over and over with solopreneurs making their first hire. The good news is every single one of them is fixable, and fixable before you ever post another job listing.

If any of this hits close to home, that's not a sign you failed. It's a sign you're exactly who The Leadership Shift was built for. It's a guided implementation program for solopreneurs preparing to make their first or next hire, and we build the operational foundation first: documenting your process, defining real ownership, getting clear on your values, so your next hire walks into clarity instead of chaos.

Around 95 percent of Black-owned businesses in this country have no employees, compared to about 78 percent of white-owned businesses. We are staying solo longer, and often without the systems in place to make the next step possible. That gap shows up in our burnout rates too. Women burn out more than men. Roughly 40 percent of Black women leaders report feeling burned out, compared to about 28 percent of white women. That gap is exactly why I built The Leadership Shift.

I built this program because I watched too many talented solopreneurs hit the same wall. They were great at the work, but exhausted from running the business alone. No documented process. No delivery system anyone else could run. No plan to train someone if they did hire.

In this quick episode, I am sharing why I built the program and what it actually includes. It is a 3-month guided implementation program with six modules that unlock as you complete reflection points and real deliverables in your business, biweekly Shift live group clinics, weekly coworking sessions, and touchpoints with me along the way.

Enrollment is open now. If you are ready to stop leading from exhaustion and start building something that can run with intention, this is your moment.

Most of the solopreneurs I talk to are not failing because they are not working hard enough. They are working constantly. The problem is that a significant amount of that work is going into leaks they cannot see.

I am going to be honest with you: most documented processes do not work.

Not because the founder did not try. Not because they were lazy or disorganized. But because nobody ever taught them what makes a process actually functional. So they write down the steps, put it in a folder, and wonder why nothing changes.

In this episode, I am breaking down the five elements every working process needs. This is the framework I use with every founder I work with, and it is the difference between a process that sits in a document and one that actually helps you run your business.

I will walk you through each element and then show you exactly how it applies using a real-life client onboarding example so you can see the framework in action, not just in theory. By the end of this episode, you will know what your processes have been missing and exactly where to start building.

If you have ever tried to document your processes and had it fall apart, this episode is for you. And if you want to know which process to tackle first, take the free assessment at cignalpartners.com. You are great at what you do. That is not the problem.

The problem is that nobody taught you how to run the business around it.

You built your business because people paid you for your skill. And for a while, that was enough. But then the clients kept coming, the decisions kept stacking, and doing the work started to feel less like success and more like survival.

That moment is not a sign that something is wrong with you. It is a sign that you have outgrown the setup you started with.

In this episode, I am breaking down the gap that most solopreneurs hit, and nobody talks about: the space between being exceptional at your craft and actually running a sustainable business. These are two different skill sets. And knowing the difference is what changed everything for me and for the business owners I work with.

You are using AI in your business. That is not the problem.

The problem is when your business logic, your standards, your decision criteria, the reason you do things the way you do, live in an AI thread instead of a document your team can follow.

AI handles the how. But if you have never documented the why, you do not own your process. You are just renting it from a tool.

This episode is for you if you have some systems in place but know there are gaps. If you have tried to delegate and it did not stick. If you are using AI daily but have not yet turned what it produces into something your business actually owns.

The logic that runs your business should live in your systems. Not in a chat.

Why we’re revisiting this today: Last week we tackled the internal shift—moving from "Solo Operator" to "Team Leader." But a mindset shift is only the catalyst; now we have to look at the underlying systems that either accelerate your growth or act as an anchor. In my own recent recalibration, I was reminded that growth shouldn’t feel heavy. If it does, you don't have a people problem; you have a structure problem.

About This Episode

There is a common, dangerous "hiring reflex" in leadership: when we feel overwhelmed, we think the answer is more people. But if you scale a team on top of a broken system, you don't create capacity you create "expensive chaos."

In this episode, I break down why a small, lean team often outperforms a bloated one and how you can ensure your operations are built for impact, not just activity. We explore why nearly 70% of small business owners say managing people is the hardest part of running their business. That tells me the challenge isn't size, it's structure.

Why we’re revisiting this today: As part of our Operational Reset month, I’m bringing back one of our most-requested episodes. I recently took a two-week "operational pause" to recalibrate, and it reinforced a vital truth: you cannot lead a team effectively if you are still thinking like a solo operator. Whether you are about to make your first hire or you’re already managing a group but feel like a bottleneck, this episode is the foundation you need to recalibrate your leadership.

About This Episode

Stepping out of a solo role and into team leadership is one of the most challenging transitions a business owner or leader will make. It is not because hiring is hard. It is because leadership requires a different way of thinking once other people are involved.

In this episode, I break down the core mindset shifts every leader must make to successfully move from doing everything themselves to leading a team that performs consistently and sustainably. These shifts are not about tactics or tools. They are about how you think about leadership, responsibility, and capacity.

Who this is for: If you are preparing to hire, have recently hired, or already lead a small team but still feel overly involved in the day-to-day, this episode will help you see where the disconnect is and what needs to change.

Key Takeaway:

You cannot lead a team with a solo operator mindset. If your thinking does not shift, your team never will.

Burnout is often treated as something leaders recover from after the damage is already done.

But what if relief could be designed into the way you lead and work?

In this episode of the Leveraging Operations in Leadership podcast, I’m joined by Erayna Sargent, Relief Strategist and founder of Hooky Wellness®, to explore how leaders can proactively build systems that support sustainable performance.

After years of leading innovation and brand strategy for Fortune 500 companies and high-growth startups, Erayna hit her own wall with burnout. That experience led her to a powerful realization: relief cannot depend on weekends, vacations, or occasional breaks. It has to be intentionally built into the way we work.

Erayna shares how leaders can shift from reactively managing stress to designing structures that protect energy, boundaries, and recovery before burnout takes hold.

If you are a leader who wants to grow your impact without sacrificing your wellbeing, this conversation will help you rethink how relief fits into leadership.

In the world of leadership and operations, we often talk about "capacity" in terms of systems and software. But what happens when the most critical part of the operation—the leader—runs out of fuel?

In this episode, I’m joined by Shani Gardner, LCSW, a psychotherapist and burnout recovery strategist, to discuss the deeply personal side of sustainable leadership. We dive into the difference between "survival mode" and sustainable wellbeing, and why honoring your identity and lived experience is essential to leading effectively. About our guest: Shani Gardner is a psychotherapist, speaker, and burnout recovery & resilience strategist with over a decade of experience supporting the mental health of Black women and women of color. Through her clinical work and workshops, she helps individuals move from survival mode to sustainable wellbeing using practical, trauma-informed tools that honor identity and lived experience.

Growth isn’t supposed to feel this heavy.

If progress depends on constant effort, pushing, and holding everything together, the problem usually isn’t a lack of motivation or discipline; it’s a lack of structure.

In this episode, I discuss why growth can start to feel exhausting when structure isn’t carrying enough weight, how leaders unintentionally compensate with effort, and what it truly takes to make progress feel lighter and more sustainable.

This conversation is about moving from effort-driven growth to momentum-driven growth—so leadership stops feeling fragile and starts feeling steady.

Many leaders struggle not because they lack skill or work ethic, but because they are still operating from a doer identity in a leadership role.

In this episode, we explore why being great at execution can actually hold leaders back and how identity mismatch shows up as micromanagement, exhaustion, and stalled growth. This conversation is especially relevant for solo leaders preparing to hire and leaders already managing a team who feel like everything still depends on them. This episode challenges the idea that leadership means doing more and reframes leadership as designing clarity, workflows, and capacity so the work does not depend on you.

You do not need to stop caring or lower your standards.
You need to stop being the center of execution.

If this episode feels uncomfortably accurate, you are likely at a leadership transition point.

If your business feels heavier than it should, or progress slows the moment you step away, the issue usually isn’t motivation, talent, or effort—it’s your operational foundation.

In this episode, I break down what it really means to build a solid operational foundation and why so many leaders struggle to grow without burning out. Operational foundations aren’t about tools or hustle. They’re about structure—the systems, clarity, and leadership habits that allow work to happen consistently without everything depending on you.

I walk through the five core elements every leader must put in place to create stability, capacity, and sustainable growth—starting with capacity, because leadership cannot be built on exhaustion.

Most leaders start the new year by setting goals.
Strong leaders start by deciding what needs to stop.

In this episode, I break down how I use the Stop, Start, Continue method as a leadership reset, not a reflection exercise, and how pairing it with defined Core Leadership Pillars creates clarity, focus, and real capacity before annual planning begins.

In this Leadership Unfiltered episode, I’m talking about the power of asking better questions and why pushing through is not a leadership strategy.

I’ve learned over years of leadership experience: the questions we ask determine whether we adapt to pressure or redesign what’s creating it.

In this episode, I explore how survival questions keep leaders stuck in overwhelm and how reframing helps create clarity, capacity, and leadership that lasts. I also share why this matters even more for small business owners, especially when data shows that 72 percent of small business owners report feeling stressed about their business at least once a month.

This conversation is for leaders who are tired of carrying everything and ready to lead in a way that protects their health, focus, and long-term capacity.

Plan With Purpose — What High-Performing Small Teams Do Differently

Here’s a hard truth: fewer than half of new small-business teams are still operating five years in. And one of the clearest reasons why? They didn’t plan with purpose. They rolled the dice rather than building structure. If you’re leading a small team, this is a reality check — survival comes from closing the gap between planning and execution.

In today’s episode, we’re digging into what separates teams that consistently deliver from the ones that stay stuck in overwhelm. Spoiler: it’s not talent. It’s not passion. It’s not “trying harder.”

It’s planning with purpose — and actually executing the plan.

High-performing small teams move differently. They know their priorities. They align their people. They use data to lead. And they operate from structure, not stress.

This episode walks you through exactly what that looks like and how to build it into your leadership rhythm.

I’ve worked with organizations of every size, and I’ve seen that small teams, when led intentionally, often outperform larger ones. Why? Because they operate with clarity, culture, and focus — the real drivers of high performance.

You’ll learn how to build agility through structure, hire for values instead of just skills, and protect your team’s focus so performance thrives without burnout.

If you’ve ever believed your team was too small to make a big impact, this episode will shift your perspective and help you see that small isn’t a setback — it’s your strategic advantage.

Leading a small team can be incredibly rewarding, but it can also test your patience and capacity when performance starts to slip. I’ve been there. As a leader, it’s easy to slip into frustration or burnout when you feel like you’ve communicated what’s expected and things still aren’t getting done.

In this episode of the Leveraging Operations in Leadership Podcast, I’m sharing how to manage underperformance without losing momentum—or your sanity.

I’ll walk you through my R.I.S.E. Framework, a practical system I’ve used with small teams and business leaders to help them reframe performance challenges and rebuild consistency.

Here’s something to think about: according to Gallup, only 47% of employees strongly agree they know what’s expected of them at work. That means more than half of your team may be operating without true clarity—and that’s not a performance problem, it’s a leadership opportunity.

If you’re a small-business owner, healthcare leader, or manager of a growing team, this episode will help you strengthen your leadership systems, set clear expectations, and build a team that performs without constant oversight or exhaustion.

🎧 Tune in to learn how to manage underperformance with clarity, compassion, and consistency so your small team can truly thrive.

Leading a remote team isn’t new, but it’s more common than ever. Long before 2020, companies like IBM and Dell had remote employees, but when COVID hit, the world of work changed overnight. In April 2020, Gallup reported that about 70% of the U.S. workforce was suddenly remote. And even as offices reopened, hybrid and remote work became the new normal.

But here’s the challenge: you can’t lead a remote team the same way you lead an in-office team. What works face-to-face doesn’t always translate through Zoom, Slack, or email. Myths about productivity and engagement have left many leaders feeling like they have to micromanage or worse, like they can’t truly trust their teams.

During this episode, I break through some of the most common myths and actually provide practical steps to help you effectively lead remote teams and build powerhouse teams that get real results.

You know that sinking feeling when you start a new job and immediately wonder, “Did I make the right choice?”

That’s exactly what happens to new employees when onboarding falls short. And here’s the truth: once doubt creeps in, it’s hard to undo.

In this episode, we’ll dive into why onboarding is so much more than paperwork, how to avoid giving your new hires “buyer’s remorse,” and what leaders can do to create an experience that builds confidence, connection, and commitment.

Episode takeaway: Don’t let your new hires second-guess their decision to join your team. Onboarding is your chance to show them they belong and set the foundation for high performance.
