I consider myself a goal-oriented person, but that doesn’t mean I love setting goals in a work environment. (What is a SMART goal anyway?!) Still, it’s a leader’s expectation to set goals with your team members, and show them you’re invested in their success.

Research shows that while working from home makes you more productive, it won’t necessarily help you advance your career. Did you ever wish you could be an Olympian? I did (though I didn't do anything to actually get my closer to that childhood dream!).

I have been following with interest Simone Biles' return to the Olympics--and her subsequent decision to prioritize her health, wellbeing, and safety over competing in the all around.

This moment has given us a pivotal opportunity to reflect on mental health, particularly at work.

This episode shares things to keep in mind when considering how to talk about mental health at work, and why it matters--particularly for women who have been taught you have to compromise yourself to meet others' expectations. Also included is what to say when asking for a mental health day, how to approach a recurring therapy appointment, or learning more about mental health resources provided by your employer.

For people leaders, you should give thought to how you’ll proactively address and reactively handle these conversations.

This week, Matt and I will celebrate our 18-year wedding anniversary. We've navigated a lot as a dual career couple. According to Pew Research, in about half of two parent couples, both spouses work full-time. In that same study, 56% of couples said that balancing two careers is hard.

When we were starting our lives together, people weren't as open about all the wonderful things and the challenges of being in a dual career couple.

During a recent conversation with a friend, she asked if I had any advice for how to remain empathetic to others without burning out. She confided in me that she was having a hard time managing her energy while supporting other friends and colleagues who were all going through their own difficult experiences, in addition to the pandemic.

I acknowledged that it was indeed a lot, and because I care about her, I encouraged her to protect space for herself, too.

I know this personally. As a manager and friend, I had previously burned out from feeling what others felt through everything they shared with me.

2.2 million women left/were forced out of the workforce in 2020. This especially affected Black and Latinx women. I’ve had many conversations with many women over time who share that they're not in their dream job, but it’s fine “for now.” Often, these are working mothers who are figuring out how to make everything work for their careers and their families. It can also be to understand how managers are doing. The meeting can be 1:1 or in group settings.

My name is Shanna.

As much as I value having words for all difficult situations, there are some where no words feel right. In moments of tragedy, death, or dying, you cannot take away pain and suffering, but you do have the ability to make things just a bit easier or lighter.

I often talk about the power you have to positively affect others and this is one of them.

What are you afraid of?

People fear generally the same things in their careers: failure, not been good enough, being wrong, and upsetting people.

I’ve feared all of these at different points in my career. I got caught up in other people’s expectations, my own worries, and what I thought I should do.

You can’t advance yourself and your career unless you’re willing to face your fears. Note I’m not saying to overcome your fear. You have to learn how to do the things while you feel afraid, to not allow the fear to overwhelm you. This is where you level up.

On Friday night as we cleared our family’s Rosh Hashanah dinner, we learned of the news about Ruth Bader Ginsburg’s death.

I have so many feelings about Justice Ginsburg’s many contributions to the world and her role as the first Jewish woman Supreme Court justice. Through her bold moves, she paved the way for all of us to make our bold moves, too. Grateful for her legacy.

Rituals help people transition from one activity to another, mark a point in time, or transform a moment. They create a sense of unity, meaning, and connectedness. Right now when time feels so fluid and days blend together, rituals help us keep track of what we value.

We’re all grieving the rituals we’ve missed this year: vacations, birthdays, weddings, holidays.

Tonight begins Rosh Hashanah, the Jewish new year. Our holiday doesn’t look much like it would have before, but we’re seeking ways to honor our previous rituals and create new ones.

How do you feel when someone says they’re proud of you?

It’s something I’ve always had in my vocabulary. I love genuinely telling people I’m proud of them when they get a new job, start a business, achieve a goal, or make progress.

A while back I read all these articles online that perhaps you shouldn’t tell people you’re proud of other people. It can be considered a power thing, like someone who shares pride in you is somehow better than you.

Who was your favorite boss?

The best bosses inspire us to be our best selves. I’m fortunate to have had many great bosses throughout my career and I share the story of one boss, in particular.

Sydney Finkelstein, author of Superbosses, says that managers should focus on developing high potential employees by helping them be the best versions of themselves and leveraging their skills in their role—without specifically focusing on employee retention. He says that by supporting and challenging employees, you will end up retaining them even longer.

What’s on my mind today is how you can help serve others through your network and increase access. Over the last few years, I’ve read about what’s called the network gap. We know that most people get their jobs through their networks. What if you’re at a significant disadvantage for having a network that advances your career and helps you achieve your goals for factors that are out of your control? Research shows three factors significantly affect your career: where you grew up, where you went to school, and where you work. This is what LinkedIn termed the network gap. They called attention to it, because they learned from their platform how very valuable an effective network can be.

If you’ve experienced benefits based on these factors, it’s your responsibility and opportunity to provide for others. No matter where you are in your career, you can be a meaningful mentor.

When did you last negotiate your salary in a way that made you feel proud of yourself?

I messed up so many salary negotiations earlier in my career and I spent many years catching up to the salary I should’ve been making. My fear reflex had an economic cost.

And I’m not alone: Research shows that women are less likely to negotiate.

I never wanted to be in the position again of making less than I deserved and I made a commitment to help ensure other women wouldn’t face this either.

So much is happening right now. You might feel overwhelmed from all the things.

When you’re stressed, it’s a natural response to see everything as zero sum. You can get caught up in either/or, which limits you.

Several friends have recently confided in me they've had trouble sleeping or relaxing. It’s become a frequent refrain when speaking with friends and co-workers over the last few months.

I’ve heard stories about women who fall asleep fine, but then are awake for hours in the middle of the night or have this uneasy feeling during their daily activities that they just can’t shake. Often they can’t identify what is making them feel upset or keeping them awake.

Here’s the one thing that has helped me overcome sleeplessness time and again: journaling.

Think about who you’ll send this to. Write it down if you can, so you commit to following through. All it takes is two minutes to write a note of thanks to someone else.

Many years ago, I took a leadership development course that incorporated improv into our training. It was fascinating to learn how an acting technique could improve working relationships and my leadership style, and yet it makes so much sense. When you want to achieve something, you write it down. Dual career couples, two working parents juggling careers and family, is more common than ever. It’s also harder than ever right now living through the coronavirus crisis and juggling all of this.

I’ve seen stories over the last few months about working parents, particularly women, considering taking leaves from work, or quitting work altogether, because doing it all right now is unsustainable. Worst of all, I’ve heard of parents (again, mostly women) getting fired from their jobs because they can’t meet their employers’ expectations.

The couples who will emerge from all of this stronger are those who spend time bring very clear on who they are as a couple and what they value.

I started practicing gratitude with intention many years ago when I was having a challenging time at work. It changed my outlook; and, in turn, how I experienced each day. Earlier in my career, I developed a mantra: Assume good intentions. This was one of the most game-changing mindsets for me and enabled me to strengthen my confidence and decision-making at work. Since this shift allowed me to stop second-guessing what others thought of me and reallocate that time more productively, I’ve coached on it ever since.

However, as I’ve embarked on anti-racism learning, I realized that this mantra does not apply universally, particularly to people of color. Too often, Black people and people of color experience a look in the hallway that does mean something, or a colleague taking credit for their work or speaking over them in a meeting.

One of my favorite strategies I share with people who want to communicate clearly and consistently with their boss is the NNTR Update. NNTR as in No Need to Respond. It’s a twice weekly email update to your boss to share your value at work.

Many different bosses can benefit from this update, whether they are actively engaged with you or not frequently interacting with you.

It’s a chance for you to share on your own terms what you’re working on and what you’ve accomplished. Especially right now, when you can’t necessarily have a water cooler conversation or stop by the boss’ office, you can maintain contact and stay visible. As I progressed in my career, impostor syndrome crept in at unexpected moments. You may have experienced this, too.

Are you navigating a job search right now or thinking about finding a new job?

During college, I spent four years working as an intern in fundraising. During my senior year, I sent 100 applications around the country to be a major gifts officer at a university. After many lengthy interviews at different organizations, I received rejection after rejection. (I often heard I didn’t have the experience needed for the role.) In the end, not one university offered me a job. Ouch. At that point, I had to acknowledge I wouldn’t get to start my dream career on the timeline I planned—but I also refused to give up the dream.

I’ll share some of the things that worked for me and I encourage you to consider, too.

This is a hard time to graduate and be out there looking for a job, or pivoting your career, or if you’ve been furloughed. You’ve worked hard to get to this point. Apologizing is generally something people do too much or too little of. You don’t need to walk around apologizing all the time. As a matter of fact, I don’t want you to do this. (I could do a whole episode around why women, in particular, should not say sorry all the time!) In today's episode, I offer guidelines on how to thoughtfully apologize when it’s appropriate.

When you prepare to apologize, consider what your intention is. Do you want to repair the relationship so you can get on with things or do you want to be the best version of yourself? If you intend to admit your role in what went wrong because you're upset by your own actions, you'll be far more successful in your apology.

I’ve heard a lot of friends and co-workers talking about they can’t be productive right now. I had been struggling with a work project and the deadline was looming. I wasn’t sure how to do part of what I had been asked, but I was afraid that by saying that I would look incompetent or unprepared for the task. I didn’t want to let my boss down. Instead I dug deeper into the work, but I didn’t get farther. I got more frustrated, started to doubt myself. When I finally went to my boss, she asked me why I hadn’t come earlier.

Our world right now is in pain. Our country is in a lot of pain. I’ve been reading and listening, as I’m sure you have, too. What is happening to the African-American community affects all of us.

I am often known to say: Let’s walk into the discomfort and get comfortable together. This may feel uncomfortable. You might not know what to say. That is privilege.

This is all sadly not new. There have been many times before when things like this have happened, when we as white people have been called to do more. We have not done enough. I have not done enough. Let us make this the moment when that begins to change.

I will use my platform to speak up and I will listen more deeply when others speak about their experiences that I do not know personally.

I don’t have all the answers and I will not get this right every time. I will continue to do my best and I will seek candid feedback when that best is not enough.

I used to be a pessimist. If you know me now, that might really surprise you, but it’s true. I could find the negative side of everything, even in a positive moment. When I was happy (which I definitely remember being happy often!), I worried about being too happy, because the feeling might run out or because I expected something bad would happen next.

Fast forward to today. I have learned the difference between a pessimist and an optimist is how you approach whatever your reality is. I like to think of myself as a rational optimist, which means realistically assessing a situation and believing you can eventually create a better reality.

If you haven’t taken this approach before—don’t worry!  You can start at any time. It’s all about believing in your own abilities and knowing that you have the capacity to improve. It took a lot of work over time to find my way to where I am today, and it’s possible.

It’s not always true the faster you go, the quicker you get somewhere. Sometimes things are only meaningful when you pause to acknowledge why you’re working on them in the first place.

Research shows rest has many benefits to your physical and mental health, including increasing your creativity, motivation, and ability to make decisions, as well as decrease your stress level.

At some point, it’s not worth it to keep pushing. It may seem counterintuitive, but pausing can give you the focus and strength to keep going. To make your rest more productive, set some guidelines:

Clearly define what “rest” means to you.

Specify what your timeline is.

When you are ready to get back to your work, invite others to help you stay accountable to your goals.

Feedback.

What’s your response to that word? You might have unintentionally cringed or maybe you leaned in a bit. Either way, if you want to advance your career, you’ll have to get accustomed to hearing feedback about yourself.

I spent far too long avoiding feedback early in my career, so I know this personally. I believe I am working to be the best version of myself and I am committed to understanding what others need from me. And I know that’s what you want to do, too.

Are you the kind of person who believes you are fixed where you are or you can develop over time? Professor Carol Dweck at Stanford created the terms “growth mindset” and “fixed mindset” to describe how people think of their abilities and talents.

Growth mindset means not yet. It means you have to work to develop further. This way of thinking helps you be more open to when things don’t go as planned. (After all, right now, nothing is going as planned.) Trust that you have the ability to handle what is coming your way next and commit to your own continual learning. Catch yourself when you hear your thoughts or words veering toward a fixed mindset. Be open to feedback and try new things.
