The Good:

Visibly diverse employees in leadership positions

Kudos to your company if your LinkedIn page shows diverse candidates who hold manager and executive positions. This shows the possibility for the diverse candidate to grow in his or her career.

We only get one life and nobody wants to waste it with a company where there is little opportunity to move upward on merit.

The Bad:

Your Company’s Page shows only one type of diversity

If this is your company page, you’re conveying to the diverse candidate that diversity and inclusion is not a core principle of your company’s culture.

The Ugly:

Lack of diversity in the “top leadership” jobs

Your business might have a ton of diverse employees, but if every single one of them is in an entry-level position, it’s a giant red flag to talented, diverse candidates.

This conveys that opportunities to grow are not equal within your workplace, and your company culture is not inclusive.

Guilty of the bad and ugly?

That means you have a great starting point from which to improve.

Virtue Signaling. You've seen it today, yesterday, the day before that...

Virtue Signaling is a very colorful, often dramatic, empty, disingenuous act of support to show solidarity with a cause (such as hiring certain people who were previously not hired due to conscious or unconscious bias), all to boost an individual's or company's image and reputation - rather than do right by those who've been wronged for generations by actually taking powerful actions to fix the problem once and for all.

For 30+ years, organizations have focused on this virtue signaling, because it distracts you from seeing the lack of tangible results.

Nothing is so ineffectual as virtue-signaling masquerading as real change. Talk has always been cheap.

A big hurdle faced by Black and other diverse managers as they seek to climb the corporate ladder is the distracting, unhelpful presence of virtue signaling.

Declining sales, share loss, poor distribution… These problems are not solved by virtue signaling.

The low level of interviewing, hiring, and retention of Black managers will not be solved by virtue signaling.

When a CEO wants problems solved, she sets goals and assigns responsibilities. If those goals aren’t met, the responsible parties are shown the door.

It should be the same with hiring diverse talent. Get it done, or get gone.

Virtue signaling is a fake “crocodile tears” hurdle in hiring and advancement because it allows those in charge to not fix the problem, year after year.

Walking the tightrope to be perfect is a form of slavery that leads to:

Unconscious biases are learned stereotypes that lead to unfair treatment.

About 80% of Black managers say that unconscious bias has been an obstacle to their success.

Here are 5 Golden Rules to Recruit Diverse New Hires.

1 – Get to know the recruit’s career goals. Ask, “What do you want out of your career with our company?” Catapult Leaders asks this question before matching applicants with client companies’ jobs. Our clients know applicants’ career goals before the interviews.

2 – Tell applicants how your company helps achieve their goals.

3 – Words and pictures must match. To be seen as a positive place for talented Black people to work, your outward media should include Black employees.

4 – Establish an Alumni group of your company’s former employees. Alumni groups – like the Procter & Gamble Alumni Network – highlight those who left the company to do great things elsewhere. Alumni groups generate goodwill among new hires and increase employee retention.

5 – Stop making applicants prove themselves to you. If you’ve done your job – or if you work with Catapult Leaders so we do our job – you’ll know before the interview that the applicant matches your company. The interview should convince applicants that your company is the place for them.

Black applicants experience interviews knowing they may be judged – due to conscious and unconscious bias – on aspects that have nothing to do with the job. Let your recruiting be the exception to this and talent will flock to your company.

I was speaking with one of Catapult Leaders’ client companies about training their junior managers in order to increase their capacity to better manage Black and other diverse new hires.

The goal after the hiring is, of course, retention.

People don’t leave companies so much as they leave their managers. So the success (or failure) of diversity efforts is mostly in the hands of those first line managers.

My client asked me what would be the first things I’d do, if I became the manager of a diverse new hire.

I told her:

First – it’s about the relationship. I’d learned that while leading lots of diverse teams.

**Then, I said I’d do the following within the first week – not all in one day:

I’d have a casual sit-down with the new hire one-on-one. We would chat about their interests, my interests, and so forth.

Those who have worked for me know that we’ve had these sessions over pizza at lunch, at a coffee shop, etc.

I’d ask them about their professional goals.

I’d share tips for how to succeed in the organization.

I’d touch on how their performance would be rated.

I would ask them to share any concerns they have and do my best to address them. I’d tell them that I have an “open door” policy if they ever wanted to chat.

I’d tell them point blank that I wanted them to succeed and would do all I could to assist them.**

5 Tricks the Interviewer Will Try to Pull on You - a Catapult Leaders Podcast hosted by Darryl L. Mobley. (Season 2, Episode 11)

Interviewing is like dating. Both parties are getting to know each other and deciding if they want to ultimately jump the broom.

No one wants to end up divorced, so both parties want to make sure they are asking the right questions and probing deeply. In this process, the interviewers sometimes ask tough questions designed to catch you off guard and see inside your soul.

Here are 5 tricks interviewers will try to pull on you. Don’t be fooled!

  1. Coax you into revealing a real weakness. A common interview question you are likely to be asked is what your strengths and weaknesses are. It is wise to reveal a weakness that many would actually see as a strength. Because this has become a common practice, many interviewers will probe this question and try to cajole the candidate into revealing multiple weaknesses by saying things like, “Are you sure that’s your only weakness?” Don’t fall for this trick.

  2. Make you think that they are your friend. Interviewers have one job to do. Uncover your fatal flaw so that they can dodge the costly bullet of hiring an employee that will eventually quit or need to be fired. As such, most interviewers are super nice to the candidate. I’m sure they are genuinely nice people, but they primarily do this in the hopes that over the course of the interview, you will let down your guard and say something that you shouldn’t. Remember, the interviewer is not your buddy.

  3. Ask you to tell them about yourself. You’re probably thinking, “’Tell me about yourself?’. That has got to be the most common interview question. How is an interviewer asking me this a trick?” The trick is in how you perceive and answer the question. If you think, “Gee. It’s so nice that they want to know more about me”, and start telling your life story, you’re unlikely to get the job. If you understand that this question is really asking, “What can you do for the company?”, then you will have a great interview.

  4. Share an embarrassing experience to get you to reveal one. Again, the interviewer’s job is to expose you as a fraud…if you really are one. In this world where no one seems to have any shame and is comfortable revealing the most intimate details of their life to perfect strangers, the interviewer may mention having shared something inappropriate on social media or via text or email to see if you reveal a similar transgression. Keep your personal life personal.

  5. See if their company is your top choice. Your interviewer may ask you where else you are interviewing. This question seems straightforward, but it’s not. If you say you aren’t interviewing any place else, it makes you seem either dishonest or dumb - who interviews with just one company when you may not get the job? The best way to answer this question is to reveal that you are speaking with other companies but that the company you are currently interviewing with is your top choice. Then, share with them the reasons that they are your number one choice.

Catapult Leaders is pleased to bring you a speech given quite a few years ago by Ed Artzt, the legendary former Chairman & CEO of Procter & Gamble. The speech was never recorded. As such, it is now read by Darryl L. Mobley as Catapult Leaders podcast, epi. 7.

This is a powerful, brilliant talk that spells out the steps you can take to rise to the top in your career. (The talk made such an impression on the young Darryl Mobley - who was just starting his career in Corporate America - that the day after the talk was made, Darryl got a sneaked copy of the original, typewritten speech from a friend of Ed Artzt's secretary, and has kept the typed pages all these years.)

Ed Artzt believed in Winning! He also believed that winning in business "requires an exceptional combination of attitude, skills and personal character."

Ed Artzt is a graduate of the University of Oregon, where he was a member of the college basketball team. He joined Procter & Gamble in 1953. He is a member of the American Advertising Hall of Fame, the National Sales Hall of Fame, and the National Advertising Hall of Fame. Ed was a member of President George H. Bush and President Clinton's Advisory Committees on Trade Policy and Negotiations; a director of the Juvenile Diabetes Foundation; a member of the Council on Foreign Relations; and a Trustee of the Committee for Economic Development.
