Lately, "DEI" can feel like a performative term that varies in connotation and political implication depending on the situation and the state of the organization.  This week, with special guests Dr. Shaunna Payne Gold and Dr. Lisa Ingarfield, we move beyond thinking solely in terms of DEI to thinking of equitable strategies that will mobilize organizational change.     As a returning guest to the Success in Black and White Podcast, Dr. Shaunna Payne Gold (catch her first episode and full bio here), brings us her wisdom once again. "I went through multiple stages of a job search process and was told that I 'did very well,' so waited for an offer.  After my peers had long received job offers, I had to reach back out to the institution I wanted to work at, then finally got an email that stated: 'your references are great, your interview was great, and you have skill sets we could use, but we decided to go a different direction with someone who 'fits' better with our office.'  I had the natural tendency to feel hurt at the rejection, but a different feeling also came up:  one of confusion.  I emailed back 'what didn't go well, can you share what I could have done better?'  A few emails later, the employer told me they couldn't legally give me feedback, but that I did very well and didn't have much else to tell me. So, if I did so well and my skills were useful, why didn't I get the job?"   After this experience, DaShawn Dilworth really honed in on the term "fit" as part of the hiring process and job experience overall. In his research (see his article Elephants in the Room: Examining and Understanding the Black Assembly Line, p. 20), he found that this term is meant to hide in plain site the various prejudice and biases found in the workplace.  His research dives into equity and justice throughout the hiring process and at work. This episode was incredible; not only does he talk through his research findings but also gives very real tips to move away from thinking about the term "fit" during hiring processes.    About DaShawn:  Writer. Dr. Kellie Gerbers and Dr. Alicia Cunningham-Bryant deliver a powerful message in today's episode.  The ability to absorb and learn from history, to approach individuals and experiences different from yours with empathy, and to be vulnerable in the face of things unknown to you are the best ways to be advocates for change.  These amazing women share their own journeys of learning, growth, and justice. They teach a college course together that explores graffiti as a form of expression, healing, and understanding (yes, you read that right...graffiti), and how this topic opens up conversations related to bias and misinformation.  We also talk about the outdoors as a recreational and social justice space.  Honestly, the conversation went in multiple directions and is worth every second to listen to!   Dr. Kellie Gerbers is an Assistant Professor of Outdoor Education and Leadership at Westminster College in Salt Lake City, Utah.  Prior to that role, she managed outdoor programs at The University of Georgia and Florida State University.  Personally and professionally, Kellie is working on identifying the spheres of influence where she can create positive change as it pertains to building more inclusive communities.  When she's not teaching, she's learning to do stuff and i seven considering writing a book called "Learning to Do Stuff in Your Thirties." She also really loves Arby's (give the girl a meat suit already).   Dr. Alicia Cunningham-Bryant holds the Kim T. Adamson Chair in the Honors College at Westminster College in Salt Lake City.  She has extensive experience as an archivist and curator at museums in Philadelphia and New Haven, Connecticut where she curated exhibits on Afhghan war rugs, Black comic book heroes, and Egyptomania.  She has also done archeological field work in Egypt, Jordan, and Mallorca.  Her research interests include public history, museum curation, digital humanities, East Africa, and decolonizing Egyptology and art  history, among other topics, Alicia earned a BA at University of California, San Diego (in both history and archeology), and her PhD in Near Eastern language and civilizations at Yale University. She was a US State Department Education and Cultural Affairs fellow at Cairo Museum and Nubia Museum and has worked at museums around the world gathering together collections that have been separated through time. Leading diversity, equity, and inclusion (DEI) initiatives can be tough to do, especially during a time of social unrest.  But James "Big Game" Davis, or J.D. as we know him, not only does this on a daily basis, but leads DEI initiatives for 70,000 employees!  This interview was both informative and inspiring.  J.D. talks to us about how his family motto "It's not about us, it's about what God wants to do through us" informs his work ethic; the strategies organizations can use to employ DEI tactics; and how you can begin doing your own DEI work for yourself.

Primary Takeaways:

  • Be the person to step out of your comfort zone and intentionally engage with people who are not like you. When you're uncomfortable, that is when you start to grow.
  • You don't have to know exactly what to say to someone (aka don't always worry about saying the "right" or "wrong" thing), you just have to be sincere.
  • Lean in to the perspectives that are different than yours (even on social media).  If you create the space where people can be themselves around you, they feel like they can open up.  If they feel like they can open up, they'll be more willing to listen and learn.
  • If you are leading any kind of team, you have to invest the time to build relationships with each individual on your team so they will develop trust in you and be open to these types of conversations.

"You love Black culture, Black innovation, and Black music, but you hate the thought of us fighting for our liberation from oppression because it makes you uncomfortable. So all I ask is for you (white people/fake allies/non-Black folks who bear witness without intervention) is to saying you care about Black people when all of your actions say otherwise. Just clear the air and say you love what we create but you hate us."

"...Recognize your privilege because it is powerful. Acknowledge that white supremacy and patriarchy is baked into our social structure and it causes harm to people of color on every continent. I would ask them to see my humanity before my skin color. Then I would ask, what are you fully committed to do to change a society that has always benefited you?"

"Don't give me any platitudes about your embrace of diversity and inclusion when your administration, your cabinet, and leadership fails to have someone that looks like me. You allow Black and Brown people to leave in droves, but make ways for White colleagues to realize promotions. "I wish people knew there are different forms of protest and healing is part of that. My healing is sometimes disengaging from news and social media for my own mental health."

"I try to unplug from media sources just enough so that the trauma/rage I'm coping with doesn't envelop me, while still remaining informed. I wish people knew my super power was stealthfully dealing with thousands of racially-motivated micro-aggressions inflicted upon me my entire life and not reacting negatively to them."

"I wish people knew how exhausting this coping process is and how long it takes to recover from the highs and low associated with the emotions I feel. I wish people recognized that their attempts to be helpful are often centered around their own need to feel absolved. They need to engage in their own self-discovery and not rely on a Black friend to be their guide or do it for them."

Today, we were short on groceries. No veggies left. No fruit. My vegan husband does not live well on pasta alone. So I put the kids down for a nap and went out back where Darryl was working on installing more pavers into our already fabulously-transformed backyard. 

"Im heading to Publix."

"Ok," he said. "I'll check in on the kids."

Just then, we heard a loud POP POP POP POP POP ricochet throughout our neighborhood. Probably the neighbors shooting off their firecrackers, I thought, but my heart still shot up into my throat. I shook it off and pulled out of the driveway, onto our main drive. As I was going 25mph down our neighborhood drag, a cop flew into the neighborhood going probably 75mph, lights and siren on. 

I panicked. I felt sick. I fought the urge to turn around and follow the cop. I didn't want my husband to think I was being melodramatic. I called him, he didn't answer. My mind raced. What if they see him, sweaty, in his workout gear on the side of the house from cutting pavers all day? What if they don't give him a chance to tell his story? What if I'm not there to vouch for him like the times I've had to in the past? What if the kids wake up and their dad is in the back of a cop car, or worse? 

I couldn't help it. I made my way to the store and started shopping, reassuring myself with the name of Jesus for an hour and a half (but silently freaking out and trying to keep it all together)...

Adopting an "attitude of gratitude" has literally turned my (April's) life around. I went through a terrible, awful, no good, very bad work situation (shoutout to one of my fav childhood books); my kids were whiny-er than ever; I felt like I could never get the house clean; I never had time to cook; and the piles of laundry were insurmountable mountains of folding I could never defeat.

However, what I didn't realize for a long time is that all the toxicity that came from the above things was actually toxicity coming from MYSELF. I was the toxic one. And so, gratitude was one of my last options to change my situation. And it worked! In this episode we talk about the little ways you can show gratitude and begin to turn your life around.

Validation is a necessary part of life.  We use validation every time we look up Yelp's "Top 10 Restaurants" while we're traveling.  We require validation to ensure that we are doing a good job at work.  However, validation can go too far when we start to rely on it in order to feel like we have worth.  The things that other people think of us shouldn't dictate how we feel about ourselves or our behaviors, but they often do.     In this episode, we discuss the concept of validation, the harm it can have, and our tips for getting over needing validation from others in order to feel worthwhile.

Some people just seem to have it all together, don't they? The other night I (April) was making dinner when Darryl called over to me to come watch the kids dance to a Beyonce song. "Hurry, this is so cute," he said. "Just a minute!" I yelled, trying to hurry the stir-fry on the stove through the last minute until it was done, not wanting it to burn. I set down my spatula and peeked out to the living room where of course, I had missed the cute dancing moment. As I held Von that night, I felt guilt and remorse for having missed a precious moment that I knew I'd never get back.

This week, we talk about learning how to embrace the moment. From parent guilt to letting other people hold us back from our business, to those times we've let each other drag us back into our past; we discuss times we've lived well in the moment and the times we've (regrettably) let moments pass us by.

Never give feedback to an individual in front of a crowd. 2. Be specific. 3. Incorporate both positive and negative in your feedback.  4. Prioritize and specify the action steps that person can take to improve.
