**Employees are asking themselves the question “Should I stay or should I go?” more than you’d like to believe.

If you avoid having stay conversations with your employees and wait until they’ve already decided to quit, it’s going to be too late to change their minds.

Once the employee has decided to leave the company, they already have one foot out the door and aren’t likely to turn back.

This week’s episode of the Entrepreneur to Employer podcast is about the power of stay conversations and how they positively impact employee retention.**

In this episode, Brian shares the importance of taking a proactive, instead of reactive approach to employee retention by implementing regular conversations that gauge why your employees are staying with you.

He also covers:

  • What is a stay interview and 3 reasons why it's worth your time to conduct them.
  • How stay interviews differ from exit interviews.
  • 2 conditions are required for the stay interview engagement strategy to work.
  • Practical aspects are needed to conduct a successful stay interview.

Stay tuned for next week’s episode where I cover 21 questions you can utilize in your stay interviews.

**Sometimes when it comes to managing employee expectations and underperformance, we as employers can overlook very simple solutions and overcomplicate the process, all while unintentionally alienating the employee. Employee issues are not black and white.

  1. Collect the data that proves the underperformance issues.
  2. Approach the employee with the problem and the facts to back it up.

Most companies are doing their mid-year reviews and giving their employees feedback in the process. It is so important when you’re giving your employees feedback that you’re giving them honest and actionable feedback that guarantees results. This week’s episode of the Entrepreneur to Employer podcast is about how to give honest, actionable feedback that moves the needle.

In this episode, Brian talks shares 3 reasons why most feedback fails to work and what we need to do to make it work.

The feedback formula Brian covers in this episode includes:

  1. The Question: By asking, “How did this go compared to your expectations?” we let the other person share their point of view first, thus, reducing the chance of putting them on the defensive and see if you have shared and aligned expectations and if they are seeing the situation through a realistic lens.
  2. The Observation: Using the ‘when you ___, I experienced ___, and that resulted in ___’ methodology to act as a mirror for the other person to see their actions
  3. The Response: It’s critical to make sure that the feedback you’ve given was received and understood. You can do so by asking the following questions: “What are the key aspects of the feedback that you are taking away from this conversation?” and “What are the next steps you are considering based on this feedback?”

**What often happens is when you first start hiring employees, your paperwork is accurate and you have a compliant HR foundation for your business. Over time, as you grow and get busier, this compliance may start to slip and what we call compliance creep starts to set in.

That being said, while you’re doing your mid-year reviews, it’s best practice to also do an HR audit to keep your business in compliance. This week’s episode of the Entrepreneur to Employer podcast is about how to avoid compliance creep with a DIY HR audit.**

In this episode, Brian talks about how often you should do a compliance audit within your business and the 10 categories your compliance audit should cover.

The 10 categories you should review during your audit include:

  1. Employment policies and procedures.
  2. Recruitment and hiring practices.
  3. Onboarding and orientation.
  4. Compensation and benefits review.
  5. Performance management.
  6. Employee relations.
  7. Record keeping and documentation.
  8. Compliance with employment laws.
  9. Training and development.
  10. HR documentation and auditing processes.

With how prevalent social media has become, there is a rising need for companies to establish policies to provide clarity around what is acceptable and prevent potential issues that may arise as social media continues to become a bigger part of our business. This week’s episode of the Entrepreneur to Employer podcast is about how to manage social media misconduct in your company!

In this episode, Brian shares ways that entrepreneurs and management teams can manage social media expectations, create policies that reflect a fair and balanced approach, and have a policy in place to fall back on should an employee misuse social media and cause potential harm to the business.

The steps Brian shares to manage social media misconduct in your business are:

  1. Setting the ground rules and reviewing existing policies to identify any specific updates that are required.
  2. Draft and implement your policy clearly outlining your expectations, acceptable usage, privacy considerations, and consequences for non-compliance.
  3. Conduct training to educate your employees on the policy details and follow through with enforcing the policy.
  4. Reasonably and ethically open a well-documented investigation into any misconduct (& the steps you need to take to do so).

There is a lot to consider when it comes to running an HR-compliant business and sometimes business owners violate the law without intending to or realizing it. When it comes to hiring especially, there are certain questions that are considered discriminatory and are both inappropriate and illegal to ask. In this week’s episode of the Entrepreneur to Employer podcast, I’m helping you to avoid asking stupid (and illegal) questions in the hiring process.

In this episode, Brian talks about his personal experience of being asked inappropriate and frankly, irrelevant questions during an interview and reminds you that there are certain things you just shouldn’t be judging people on when deciding if someone is fit for the role.

10 Topics or questions you should never ask in an interview are:

  1. Race, color, or ethnic background.
  2. Religion or religious practices.
  3. Gender or sexual orientation.
  4. Marital status, family planning, or pregnancy.
  5. Age or date of birth.
  6. Disabilities or health conditions.
  7. National origin or immigration status.
  8. Financial status, credit history, or bankruptcy.
  9. Arrest records or criminal history.
  10. Labor union memberships or lawful activities outside of the workplace.

Building a business not only requires a great idea and a lot of hard work but it also requires you to adopt healthy habits as a founder. Unfortunately, there are some habits that if left unchecked can have detrimental effects on your business’ growth and sustainability. This week’s episode of the Entrepreneur to Employer podcast is about the 7 habits of founders that might actually kill your business!

In this episode, Brian shares some of the habits that founders may not even realize they’ve adopted to, at the very least, make you realize you have these habits so you can better understand what you can do to fix them.

The 7 habits Brian covers in this episode include:

  1. Falling into the “do everything” syndrome- Getting trapped in working in the business trying to do everything yourself and failing to work ON the business.
  2. Fear of delegation- Delegation is required in order to grow your business and expand into your role as a leader.
  3. Having an “I know best” attitude- You want to be hiring people into your team to fill the gaps in your knowledge and help propel your business forward.
  4. The “no time” issue- Every founder feels like they don’t have extra time to spare, however, it is imperative that we make time for strategic planning and growth.
  5. Creating a “no feedback and coaching” culture- Feedback is crucial for both personal and professional growth and your employees are going to look to you to receive it.
  6. Taking a “no HR” foundation approach- If you neglect the basic HR practices in your business you’ll run into a heap of challenges from employee dissatisfaction to legal issues.
  7. Not being open to adapting- Change is inevitable and businesses that fail to adapt will fall behind or go out of business.

When things are going well economically, people tend to get comfortable and fail to consider risk as much as they should. Now, with the banking crisis of 2023, this risk mindset is back at the forefront of everyone’s thinking. This week’s episode of the Entrepreneur to Employer podcast is about how to analyze risk using a 4-question framework.

In this episode, Brian shares his 4-question framework that you should use on a quarterly basis to perform a risk analysis of your business with examples of how this might look in the real world. He also shares steps for how to actually implement this practice into your business.

The 4-question framework Brian covers in this episode includes:

  1. What is the probability that this particular issue or situation is actually going to happen?
  2. How significant is the impact if this does happen?
  3. How effectively can I measure the risk?
  4. Is the risk worth the cost?

When you have an underperforming employee, not only do they divert the attention away from your goals in order to pick up the slack, they become an HR risk when not addressed and managed properly. This week’s episode of the Entrepreneur to Employer podcast is about the 5 question framework to resolve underperforming employee issues!

In this episode, Brian breaks down the 4 points on the underperformance spectrum to help you get to the root cause of why your employee is not meeting expectations. At the end of the day, the question is not how to handle an underperforming employee but rather, why are they underperforming in the first place?

The 5 questions to ask when getting to the root cause of an underperforming employee are:

  1. Have I as the employer given them the proper resources to perform their job?
  2. Have I as the employer given them the proper training and has the employee applied this training to their job?
  3. Does the employee have the desire to succeed in this role?
  4. Does the employee have the ability to succeed in this role?
  5. If after asking the previous 4 questions you’re still not able to pinpoint a reason the employee is underperforming and come up with a plan, it is time to ask yourself, is this working?

As the employer, it is your responsibility to address and come up with a solution to correct or part ways with an underperforming employee. If you don’t, you’re going to be looking at a much bigger business risk by letting the problem continue.

When your hiring process is not consistent you run the risk of making a bad hire that will cost you time, energy, and resources in the long run. This week’s episode of the Entrepreneur to Employer podcast is about the 7 interview questions to use for every hiring interview.

In this episode, Brian shares the 3 reasons he recommends using the same core set of questions in your interviews. The 7 questions you can use regardless of the industry or position you are hiring for are:

  2. What attracted you to our company?
  3. What does your dream job look like?
  4. What do you enjoy doing in your free time?
  5. What type of workplace culture do you enjoy working in and find yourself succeeding in?
  6. What new skills are you hoping to learn in your new job?
  7. What type of hours do you prefer working?

If you’ve listened to the podcast before, you know I encourage you to build out a set of questions specific to the role you’re trying to fill. Those paired with these questions will create a 2-part question set you can use to make the right hire.

  2. Think about what you want to emphasize about your culture and build questions that elicit that response.
  3. Figure out what else it is that you want to emphasize about your company.
  4. Keep your questions short, simple, and direct to the point.
  5. Ask open-ended questions that allow your employees to give feedback.
  6. Don’t overthink it. Your questions are not set in stone and can be changed as necessary.

**Although the fear of delegation is nothing new and is something most entrepreneurs face, it is one of the biggest mindset obstacles holding you, your company, and your employers back. This week’s episode of the Entrepreneur to Employer podcast is about 3 steps to overcome the fear of delegation and avoid burnout!

In this episode, Brian shares that while at first glance, giving up control feels risky but when done correctly, delegating can actually lower the risk in your business by decreasing the chances you are going to burn yourself out. At the end of the day, real control comes from managing risk and releasing control in the appropriate ways.**

The 3 step roadmap to delegating Brian covers in this episode are:

  1. Identify where to focus by finding the areas of your business that have the biggest impact and therefore, where your time as the business owner may be best spent.
  2. Name the fear and clarify what bothers you so that you can address the issue head-on and break through that mindset shift. (As a bonus, Brian shares the most common fears we all have to help you get started.)
  3. Minimizing the risk of delegating by taking your list and addressing each issue and creating a strategic approach to offload confidently.

We know that micromanagement has a negative connotation and let’s face it, no one wants to be micromanaged. Truthfully, most people micromanage for the wrong reasons that breaks down employee morale and hurts the company. That’s why this week’s episode of the Scaleocity Works podcast, I might surprise you by saying, it’s your business so feel free to micromanage it!

Brian shares how to micromanage your business the RIGHT way by controlling the outcome, not the employee. He also shares the 5 benefits you as a business owner will receive if you are actively engaged in your business:

  1. Increased engagement with your team.
  2. Having the foresight to prevent problems.
  3. The ability and the opportunity to be a coach to your employees.
  4. Developing empathy by seeing what your employee goes through in order to succeed.
  5. Learning the value of delegation

At the end of the day, you need to remember that it is OK to micromanage just as long as you’re managing the outcome and NOT the person.

With remote jobs continuing to expand and job seekers enjoying a global market of job openings to choose from, employers have to be better recruiters than ever to hire and retain top talent. This week’s episode of the Scaleocity Works podcast is about the 6 step interview framework to build your best team!

Brian shares what you need to induce in your interviews as well as the tools you should have in place to ensure your overall interview process goes well.

The 6 steps Brian covers in this episode are:

  1. Have a strong introduction by setting aside time to build rapport and allow the candidate to adjust to the environment. Remember- this is a conversation, not an interrogation.
  2. Begin with some open-ended questions that allow the candidate to choose the details they wish to share about their work history. This will tell you a lot more than you think.
  3. Utilize competency-based interview questions to assess the level of competencies needed to be successful in this position.
  4. Ask the candidate for input or how they have prepared for this role in particular. Consider both work and personal experiences.
  5. Pay attention to questions and clues that will help you determine the candidate's attitude towards feedback, challenges, and adversity in the workplace.
  6. Understand the type of person you’re looking to bring into your organization so you can better gauge the candidate’s career fit for both your benefit and the benefit of their career path.

Having an interview framework is the first critical step to hiring the best team possible.

I want you to do a quick self-reflection and think back to how you felt the last time you ended your work day. Were you stressed? Did you feel tense from the day? Was your mind racing with the thoughts of incomplete projects and tasks? Did that tension carry with you until you returned to work the next day? All of these are signs that you might need to work on letting go of some items on your task list. This week’s episode of the Scaleocity Works podcast is about how to let go at work and what you risk if you don’t!

Leaders are faced with more stressors than ever before and these stressors if not handled correctly can have major implications on not only yourself but the company at large if you do not learn to take a step back and let some things go.

Today, Brian shares 3 steps to assess your routine and delegate tasks to your team members (& trust them to do so) and 4 of the many things that are at risk if you don’t.

Speaking from experience, it takes a long time to be able to step back and allow your team to do what they were hired to do but I can tell you by doing so, I have allowed myself to work on the business and not in the business.

At the end of the day, you need a team that is going to tell you what you need to hear and not just what you want to hear. This is only possible if you set up a culture that gives them the ability and the confidence to communicate honestly, transparently, and candidly. This week’s episode of the Scaleocity Works podcast is covering five strategies for collecting honest employee feedback!

Brian shares signs that may show employees that open feedback not welcome by leadership and how to reverse that and build a culture of open and honest feedback.

The 5 strategies covered in this episode are:

  • Create a culture of positive feedback by making feedback something that is sought and given regularly.
  • Use technologies such as pulse surveys to anonymously get a quick pulse check on the culture of an organization or a subset of the organization.
  • Ensure the regular implementation of one on one meetings.
  • Develop truly anonymous feedback channels so employees can feel comfortable submitting honest feedback.
  • Execute custom employee surveys to supplement the feedback you might be getting in your one on ones.

The most essential component to any feedback is following up with an action plan and communication. Without it, your feedback is meaningless.

Instead of approaching the increase in resignation as a problem, we as employers need to look at this as a unique opportunity for us to reassess, reengage, redefine and adjust the workplace environment we created. This week’s episode of the Scaleocity Works podcast is covering 9 strategies you can implement to retain your top-performing employees.

We know that it is cheaper to retain employees than hire new ones. Here are the 9 strategies Brian covers to retain your top performers:

  • Start by hiring in alignment with your core values in the first place.
  • Show genuine appreciation to your employees that go above and beyond.
  • Offer professional development training and management coaching.
  • Position your compensation plans to be competitive and reflective of market value.
  • Offer flexibility in the workplace.
  • Maintaining a good relationship between employees and leaders.
  • Set up accountability within leadership.
  • Build a volunteer time off program.
  • Provide pathways for advancement.

There are so many things in our control to create an environment where top-performing employees want to stay longer and if they still decide to leave, you know you were a catalyst in the development required to move towards another great opportunity.

Last week, we discussed the different types of workplace flexibility that are available to you as an employer. Today we will discuss how you can implement these strategies into your business. This week’s episode of the Scaleocity Works podcast is about part 2 of understanding workplace flexibility.

The tips for implementing a flexible workplace that Brian shares are as follows:

  • Communication is key to making sure everyone understands the flex policy and what their responsibilities are around that policy.
  • Remain focused on results and team input rather than time at a desk.
  • Roll out a pilot program to test, pivot, and adjust on a small scale before rolling out to the whole company.
  • Initiate a culture of flexibility within the company as a whole.
  • Understand the needs of each employee to be sure you are benefitting their needs as well as the needs of the business.
  • The fundamental tools that you can use to start implementing this flexible workplace.

Flexibility is not a one-size-fits-all for business. You may have to implement different policies for different employees to reap the benefits.

Think back to your last job posting. Was the candidate pool a lot more shallow than you expected? There may be some elements out of your control here but there comes a time when you need to sit back and look at the factors you CAN control. This week’s episode of the Scaleocity Works podcast is about the 5 hidden red flags that scare away your best candidates!

Brian shares the simple things you can tweak in your job postings to increase your pool of aligned and eligible candidates to benefit both your potential employees as well as you as the employer.

Here are the 5 red flags that might be scaring away qualified candidates:

  • The unclear or ambiguous salary range that hinders both the employee AND employer when not fair and clearly defined.
  • The misaligned job qualifications are unreasonable and unnecessary for the actual tasks that the role is responsible for.
  • The misaligned job titles are unrealistic to what the job truly entails.
  • The red flags and buzzwords in your posting that show disorganized or unfavorable company culture.
  • The unclear job duties and expectations do not give your candidate a clear vision of the day-to-day and therefore, an unclear pathway to success.

Take a look at your job postings and ask yourself if you’re unintentionally weeding out the wrong type of candidates.
